[Hibernate] Tuning and Optimizing Hibernate

All,
     A colleague of mine is running an application with 200 concurrent
users retrieving 100s of records.
He is experiencing some performance degradation after 150 users. Are
there any steps he can take
to properly tune hibernate or is there any tips and tricks to optimize
it? Links to any sites out there
would also be helpful.
